국문초록
멘토링과 관련된 실증적 연구에 의하면, 멘티는 멘토로부터 학습, 경력계획, 심리사회적 측면에서 지원을 받을 수 있고, 멘토는 멘토링 과정을 통해 리더십 기술 개발, 관리기술 향상, 보다 나은 네트워크 소유의 기회를 가질 수 있다. 게다가 조직은 멘토링 프로그램을 통해 종업원의 조직 내 사회화를 촉진시킴으로써 낮은 이직률 및 재능이 있는 인적자원 보유라는 성과를 얻을 수 있다. 그러나 멘토링 프로그램이 치밀하게 계획되고 실행되지 않는다면 이러한 이점들을 얻을 수 없을 것이다. 따라서 이 연구는 개별 근로자 및 조직이 멘토링 프로그램을 통해 최대의 이득을 얻도록 돕기 위해 멘토링 프로그램의 준비, 실행, 평가 단계에서 고려해야 할 필수적인 사항들이 내포된 가이드라인을 제시하고 있다. 또한 이 연구는 멘토링 프로그램을 대기업뿐만 아니라 중소기업으로 확장시키기 위해서 관련 법제도(고용보험법과 직업능력개발법)가 어떻게 개선될 필요가 있는지 그 방향을 제시하고 있다.
영문초록
According to many empirical studies, individuals (i.e., both mentors and protagus) and organizations can benefit from mentoring programs. Protagos can gain benefits such as learning, career planning, and psychosocial support, and mentors can have opportunities to develop leadership skills, enhance managerial skills, and have better support networks. Furthermore, organizations can benefit from mentoring in that it facilitates employees` organizational socialization, leading to low turnover rates and retention of talented human resources. However, the benefits of a mentoring program cannot be obtained unless it is carefully planned and implemented. This study presents guidelines that involve the essential considerations for the preparation, implementation, and evaluation stages of mentoring programs in order to help individual employees and organizations obtain maximum benefits from them. In addition, this study suggests the direction of the amendments to the related legal system (i.e., the Employment Insurance Act and the Vocational Capability Development Act) to extend mentoring programs into more small and medium-sized companies as well as conglomerates.
